Nurole has published one of the most useful datasets I have seen on how early-stage #NEDs actually get hired, drawn from 10+ years of search briefs & 200 podcast episodes. The numbers explode a lot of myths
Let me share what stopped me 🎯
Skill accounts for only about 25% of what boards look for
Personal qualities occupy 65-75% of the explicit criteria in every Nurole brief open to early-stage NEDs
The single most cited quality? Independence of thought. Mentioned in 81% of mandates. Ahead of collaboration (71%), strategic thinking (67%), commitment (62%) & integrity (57%)
Functional expertise did not make the top 10
Think about that!
The thing most of us optimise our careers for — deep functional mastery — is a hygiene factor at board level
2 more numbers worth your attention:
- 85% of candidates placed into their first commercial NED role via Nurole had prior trustee or pro bono experience. Pro bono is NOT a “nice-to-have stepping stone” It is the primary pathway 🪜
- Sector accessibility is radically uneven: 100% of housing association briefs welcome early-stage NEDs. 60% of charities. 57% of early-stage/growth companies. Only 17% of regulated financial services & 0% of listed or large PE-backed companies
The experience paradox nobody tells aspiring NEDs: 66% of briefs require prior board experience. Only 22% welcome candidates without it. You cannot demonstrate board judgement until you’ve sat on a board 🔄
Which is why the candidates who break through do 3 specific things:
1️⃣ They start where the door is open — pro bono, trustee, growth-stage, charity — not where the badge is most prestigious
2️⃣ They stop performing expertise. Ex-CEOs fail on boards because “they cannot get the CEO muscle out” — they keep pretending to operate rather than oversee
3️⃣ They read the room. Amy Edmondson’s research is brutally clear: long speeches designed to look good are the #1 signal of a poor board contributor
And as Jane Routledge puts it: “You are trying to join a club where you do not have the right badge. The moment you get a role, you have joined the club” 🗝️
